Scaling a Service Culture Programme Across a Global Hotel Group

Start Reverse partnered with a major international hospitality group to roll out a large-scale training programme designed to embed one consistent service culture across its hotel portfolio. Eight months into delivery, the results show a programme that scales without losing quality.

The
challenge

Large hotel groups face a common problem. How do you build one shared standard of guest experience across dozens of properties, hundreds of associates and several layers of leadership, and keep it consistent as the rollout grows? Any solution had to work for two very different audiences, associates and leaders, delivered by both external trainers and the group’s own internal facilitators, and it had to leave teams with something they would keep using long after the session ended.

The
approach

Start Reverse designed and delivered a workshop programme split into team level sessions for associates and separate sessions for leaders, supported by a train the trainer track that let the group build its own internal delivery capacity alongside external facilitation. Every group left with a practical toolkit to support day-to-day reinforcement once the training was over.

The results:

Between an earlier progress update and the most recent refresh of the programme’s results, delivery scaled considerably while satisfaction and advocacy held steady or improved.

  • Sessions delivered rose from 214 to 317, an increase of 103 sessions, across 91 rollout entries covering 227 team sessions, 80 leadership sessions and 10 train-the-trainer sessions.
  • Net Promoter Score held at 76.7, up from 76.1, even as the evidence base grew by 1,473 responses to reach 4,282 completed participant surveys.
  • Participant satisfaction edged up from 4.82 to 4.83 out of 5, alongside a trainer evaluation score of 4.91 and a content quality score of 4.82.
  • Sustained impact improved too. Leaders reporting positive change in their team rose from 72.5% to 74.9%, and regular use of the post-training toolkit rose from 37.0% to 39.4%.

What is
standing out

Feedback stayed overwhelmingly positive as volume scaled. Of nearly 3,000 analysable strength comments, the two most common themes were the practical, service-focused content and the dynamic delivery style, closely followed by the sense of team connection the sessions created. Almost half of all participants said, unprompted, that there was nothing they would change.

Trainer debriefs, which averaged 9.00 out of 10 across 22 completed responses, point to the operational factors that matter most for a smooth rollout at this scale: protecting a proper break between back-to-back sessions, running associate sessions ahead of leadership sessions where possible, and building a longer journey of reinforcement rather than relying on one-off sessions.

What is next

More than 60 further sessions are already confirmed for the second half of the year, and the rollout continues to expand across the group’s international portfolio.
